La transmission des savoir-faire de production : contenu, processus et conditions organisationnelles : les apports d'une étude empirique menée au sein des cristalleries lorraines

Abstract : The aim of our research is to highlight the content, the processes and the organizational conditions of the production know-how transmission. Our problematic emerged from the confrontation of the results which respectively stem from a documentary study and from an exploratory empirical study (both achieved within the framework of a research contract on the initiative of the General Council of Meurthe-et-Moselle, focused on the handmade glass and crystal industry in Lorraine). The qualitative methods (interviews and observations performed within Lorraine crystal manufactures, monograph of the Cristalorr company, thematic content analysis) were favoured in an epistemo-methodological framework concerning the "grounded theory" and the interpretativist paradigm. The many iterations between ground and theory made possible to lead to the following principal results. On the one hand, the definition know-how seems to strongly depend on the context in general, and on the production conditions in particular (cognitive skills development rather than automatisms in the current context : weak activity, high quality level required, small series). In addition, the modelling of the transfer of these skills stresses especially the processes of observation, imitation, and practice (gesture repetition). Lastly, three organizational conditions must be to aim at an internal perpetuation of production know-how in a long-term view : HRM contingent policies (which take into account certain environment factors but also and mostly the human resources specificity), HRM coherent policies (between them and with the know-how transfer) and the maintain of a compromise between the various "worlds" of the company around the safeguarging of traditional know-how (this compromise being analysed according to the "Économies de la Grandeur" perspective).
